Study on Organizational Citizenship Behavior: The Perspective of Social Exchange

摘要
This study has done the empirical analysis to analyse relationships among perceived organizational support (POS), psychological empowerment, work engagement, and organizational citizenship behavior (OCB) under the framework of social exchange theory. Hierarchical regression equations were used to examine the mediating effect of work engagement on the relationship between POS and OCB, and the moderating effect of psychological empowerment on the relationship between POS and work engagement. The results showed that: (1) The effect of POS on OCB had been found to be significant and positive; (2) The effect of POS on work engagement had been found to be significant and positive; (3) The positive effect of POS on OCB was fully mediated by work engagement; (4) Psychological empowerment positively moderated the relationship between POS and work engagement. Finally, practical implications and directions of future research were discussed
