高管与员工:激励有效性之比较与互动

高管和职工皆为企业价值创造者,皆是重要的须激励的人力资源。已有研究更多地集中于高管激励的研究,研究职工激励的少,更加缺乏将两者加以结合进行研究的。对于激励高管还是激励职工哪个更有效,以及两者之间的互动关系,既有研究没有给予足够的关注。本文以我国上市公司为样本,分析了企业对两类人力资源的激励效果比较及其互动关系。研究发现,高管和职工薪酬均对企业业绩反应敏感,并且高管的薪酬业绩敏感性显著高于职工,说明两类激励对未来业绩增长都具有积极作用。并且,职工对企业未来业绩的积极作用高于高管;高管与职工薪酬变化同步性越强,对未来业绩的积极作用越明显。本文首次研究了高管与职工激励效果的比较及其互动关系,拓展了激励领域的研究。
