差异化变革型领导与LMX对员工情绪衰竭的交互影响

摘要
现有文献表明领导风格对员工情绪具有显著影响,但既有研究中由于中国文化情境的独特性却常被忽视。本文针对知识型员工的436份调查问卷研究发现,差异化变革型领导(分为个体差异性与团队一致性两类)对员工情绪衰竭具有显著正向影响;LMX(领导-成员交换关系,leader-member exchange)在差异化变革型领导与员工情绪衰竭关系之间起正向调节作用,LMX越高,差异化变革型领导越会抑制员工的积极情绪,但在短期与长期内影响并不一致。本研究的结论对企业员工情绪管理提供了可参考借鉴的理论依据。
