多层次导向的变革型领导对个体及团队创造力的影响:授权的中介作用

摘要
如何同时激发个体及团队创造力既是学术界探讨的焦点,也是实践界亟待解决的重要难题。基于广东省22家企业103个团队的484名员工与领导的配对数据,本文运用多元线性回归和多层线性分析考察了多层次导向的变革型领导对个体及团队创造力的影响机制,尤其是授权的中介作用。研究结果表明:团队导向的变革型领导对团队创造力具有正向的影响,结构授权在团队导向的变革型领导和团队创造力关系中起完全中介作用;个体导向的变革型领导对个体创造力具有正向的影响,心理授权在个体导向的变革型领导和个体创造力关系中起部分中介作用。
