摘要
Drawing on social exchange theory (SET), this study examines the mediating impact of deontic justice between idiosyncratic deals (I-deals) and creative performance and the moderating impact of cyberloafing between I-deals and deontic justice. Multisource, multiwave data (N = 601) were collected from healthcare professionals in populous Asian countries (China, Indonesia, India, and Pakistan) to examine cross-cultural differences. Structural equation modeling (SEM) and PROCESS macro-Hayes were used to confirm the hypotheses. The results indicate that I-deals are significantly associated with creative performance, with deontic justice and cyberloafing observed as a mediator and boundary condition, respectively. Moderated mediation analysis confirmed the collective effects of I-deals, deontic justice, and cyberloafing on creative performance. The findings suggest that hospitals should provide I-deals to healthcare professionals to promote deontic justice and creative performance. This study provides healthcare policymakers with insights into mitigating cyberloafing risk.
